Servant leadership and ocb: mediating role of job satisfaction / Eka Ayu Yuliana
Abstrak
This study examines the influence of servant leadership on organizational citizenship behavior (OCB) with job satisfaction as a mediating variable among employees of gold retail stores in Maron Probolinggo. utilizing a quantitative approach data were collected through a structured questionnaire distributed to 100 respondents and analyzed using Partial Least Squares Structural Equation Modeling (PLS-SEM). The findings reveal that servant leadership does not have a direct and significant effect on OCB. However it demonstrates a strong and positive influence on job satisfaction which in turn significantly predicts OCB. Furthermore job satisfaction fully mediates the relationship between servant leadership and OCB indicating that leadership rooted in service alone is insufficient to stimulate discretionary behavior unless it enhances employees rsquo affective evaluation of their work environment. These results highlight the strategic role of job satisfaction as a psychological mechanism that channels leadership values into practical action. For family-run traditional enterprises such as the gold shops in Maron cultivating servant leadership practices must be coupled with sincere efforts to fulfill employees rsquo intrinsic and extrinsic work expectations to foster voluntary behaviors that support organizational functioning. This study offers practical insights for gold retail aiming to improve employee engagement and long-term organizational effectiveness through human-centered leadership strategies.
